Summary

Institutionalists view corporate diversity programs as ceremonial, adopted to convey a firm's commitment to fairness and legitimacy, rather than to actually promote equality of opportunity. Research suggests that executives adopt diversity programs to symbolize their commitment, but these programs often have no real effects. Despite evidence showing that some diversity innovations are effective while others are useless or counterproductive, executives, women in leadership, and liberal litigators often champion ineffective practices, such as diversity training, and neglect effective ones, like mentoring. The diffusion of innovations is based on "theorization" rather than evidence, leading to the prevalence of ineffective practices.
